Abstract

¸ñÀû: º» ¿¬±¸´Â °£È£»ç°¡ °æÇèÇÑ ¾ð¾îÆø·ÂÀÌ Á¶Á÷¸ôÀÔ °£ÀÇ °ü°è¿¡¼­ ȸº¹Åº·Â¼ºÀÇ ¸Å°³È¿°ú¸¦ È®ÀÎÇÏ¿© ÀÓ»ó °£È£»çÀÇ Á¶Á÷¸ôÀÔÀ» ³ôÀ̱â À§ÇÑ ±âÃÊÀڷḦ Á¦°øÇÏ°íÀÚ ½ÃµµµÈ ¼­¼úÀû Á¶»ç ¿¬±¸ÀÌ´Ù.

¹æ¹ý: ¿¬±¸´ë»óÀº D½Ã¿¡ ¼ÒÀçÇÑ 2°³ÀÇ ´ëÇк´¿ø°ú 3°³ÀÇ Á¾ÇÕº´¿ø¿¡ ±Ù¹«ÇÏ´Â 167ºÎ¸¦ ÃÖÁ¾ºÐ¼® ÇÏ¿´´Ù. ÀÚ·áºÐ¼®Àº SPSS 24.0 ÇÁ·Î±×·¥À» ÀÌ¿ëÇÏ¿© ¼­¼úÅë°è, t-test, ANOVA, Scheffe' test, Pearson correlation coefficient, ¾ð¾îÆø·Â°æÇè°ú Á¶Á÷¸ôÀÔ °£ÀÇ °ü°è¿¡¼­ ȸº¹Åº·Â¼ºÀÇ ¸Å°³È¿°ú´Â Baron°ú Kenny(1986)ÀÇ 3´Ü°è ¸Å°³È¿°ú °ËÁõÀýÂ÷¿¡ µû¶ó ´ÙÁßȸ±ÍºÐ¼®À» ÇÏ¿´´Ù. ¸Å°³È¿°ú¿¡ ´ëÇÑ À¯ÀǼº °ËÁõÀº Sobel test·Î °ËÁõÇÏ¿´´Ù.

°á°ú: ´ë»óÀÚÀÇ ¾ð¾îÆø·Â°æÇè°ú Á¶Á÷¸ôÀÔ °£ÀÇ °ü°è¿¡¼­ ¸Å°³È¿°ú¸¦ °ËÁõÇÑ °á°ú ¸Å°³º¯¼öÀΠȸº¹Åº·Â¼ºÀÌ ¾ð¾îÆø·Â°æÇè°ú Á¶Á÷¸ôÀÔ °£ÀÇ °ü°è¿¡¼­ ºÎºÐ ¸Å°³È¿°ú(¥â=.25, p=.001)°¡ °ËÁõµÇ¾úÀ¸¸ç, Sobel°ËÁõ°ø½Ä¿¡ µû¶ó Z °ËÁõÀ» ½Ç½ÃÇÑ °á°ú Åë°èÀûÀ¸·Î À¯ÀÇÇÏ¿´´Ù(Z=-1.95, p=.026).

°á·Ð: ¾ð¾îÆø·Â°æÇè°ú Á¶Á÷¸ôÀÔ, ȸº¹Åº·Â¼º°úÀÇ °ü·Ã¼ºÀ» È®ÀÎÇÏ¿´À¸¸ç, Á¶Á÷¸ôÀÔÀ» ³ôÀ̱â À§ÇØ ¾ð¾îÆø·Â°æÇèÀ» ÁÙÀÌ°í ȸº¹Åº·Â¼ºÀ» Áõ°¡½ÃÅ°±â À§ÇÑ ¹æ¾ÈÀ¸·Î Á¶Á÷¹®È­ÀÇ °³¼±°ú º´¿øȯ°æÀÇ º¯È­°¡ Áß¿äÇÔÀ» È®ÀÎÇÏ¿´´Ù.

Purpose: This study was conducted to provide fundamental data on increasing organizational commitment of clinical nurses by verifying the mediation effects of resilience in the correlation between the verbal violence experienced by nurses and their organizational commitment.

Methods: Participants were 167 nurses working in 2 university hospitals and 3 general hospitals located in D city Nurse managers were excluded. Data were analyzed using t-test, ANOVA, Pearson's correlation coefficient, and multiple regression analysis based on the three-step mediation effect verification procedures proposed by Baron and Kenny. SPSS 24.0 program was used. The significance of mediation effect was verified by performing the Sobel test.

Results: The resilience was confirmed to have a partial mediating effect in the relationship between verbal violence experience and organizational commitment (¥â=.25, p=.001), and verified by Sobel test (Z=-1.95, p=.026).

Conclusion: The results verifiying that verbal violence experience, organizational commitment, and resilience are correlated with each other, and showing that the organizational culture needs to be improved and the hospital environment needs to be changed to decrease verbal violence experiences and increase resilience in order to enhance organizational commitment.
